Transformational leadership enhances the motivation, morale and performance of followers through a variety of mechanisms. These include connecting the follower's sense of identity and self to the mission and the collective identity of the organization; being a role model for followers that inspires them; challenging followers to take greater ownership for their work, and understanding the strengths and weaknesses of followers, so the leader can align followers with tasks that optimize their performance.

Transformational leadership is more than maintaining a rigid organization, but rather, becoming a change maker. Burn?s (1978) work about the transforming leader was the foundation for transformational leadership models. He describes the transforming leader as one with the ability to create visions and employ charismatic behaviors. Burns described transforming leaders as purposeful leaders who seek to understand the motivation and needs of their followers. Transformational leadership generates collective purpose and can be judged effective if actual social change results. When on or more persons engage others in such a way that leaders and followers raise one another to higher levels of motivation and morality, true transformational leadership is present.
Personal transformational leadership traits focus much more on the ability to influence and implement second-order change. First-order change is change within an established system, whereas second-order change results in a change of the system itself, e.g., transformation (Watzlawick, Weakland, and Fisch, 1974). A complexity view helps leaders see the whole system and facilitate second-order change.
Dunham-Taylor (1995) discovered that effective nurse administrators had characteristics and traits of transformational leaders. They strive for higher quality, both organizationally and personally. They are comfortable with change. Their leadership is dynamic, visionary, and value-driven, and they can be very serious about their work. They possess humor, integrity, humility, and charisma. They have the capacity to be intuitive in their decision-making, are aware of their own humanity, and coach others rather than direct.
Marriner-Tomey(1993) described the actions of transformational leaders. They are able to cultivate relationships, build coalitions across lines and with people in different departments and disciplines, and use excellent communication skills. By empowering others and being trustworthy and purposeful, they engender a high level of motivation in others. Taking risks that reflect their own self-identified values, they are self-reflective, always seeking to understand their own contributions to a relationship or situation. Traits and actions such as these describe the complexity leader, who is self-reflective and relationship-based.
